애슐리퀸즈, 성장세 맞춰 인재 영입 활발…억대 연봉 만든다

패밀리 레스토랑 시장이 활기를 되찾고 있는 가운데 이랜드이츠(대표 황성윤)의 대표 뷔페 브랜드 애슐리퀸즈가 꾸준한 출점 속도에 맞춰 ‘젊은 인재 영입’과 ‘성과에 따른 리더 육성’을 강화하고 있다.

애슐리퀸즈는 코로나19 이후 신규 출점을 이어가며 올해 창사 이래 최대 매출 실적을 바라보고 있다. 매장 확장과 리뉴얼을 꾸준히 이어가고 있어 최근 3년 만에 매장 수가 약 2배 증가했다.

애슐리퀸즈는 현장 관리자 채용을 꾸준히 확대하고 있으며, 조리전문학교 출신의 ‘젊은 인재’를 적극 영입하고 있다. 실제로 연 매출 50억 원 규모의 춘천점, 미아점, 망포점은 20대 점장이 매장을 이끌고 있다. 하지만 조리 관련 전공이 아니더라도 채용 문은 언제나 열려 있다. 현재 선임점장의 55%는 조리 비전공자, 점장의 70%는 아르바이트 출신이다. 

이랜드이츠 관계자는 “처음에는 단순히 아르바이트로 시작했지만 지금은 매장을 책임지는 리더로 성장한 사례가 많다”며 “서비스 마인드, 팀워크가 있는 인재의 성장을 적극적으로 지원한다”고 설명했다.

보상도 업계 최고 수준으로 개편하였다. 점장의 평균 연봉은 5~6천만 원대, 상위 직급인 선임점장(복수 매장을 관리하는 리더)은 성과에 따라 7~8천만 원대, 매출 상위 지점이라면 인센티브 포함 9천만 원에 가까운 연봉을 받는다.

이랜드이츠 관계자는 “성과에 합당한 대우는 직원의 자부심을 키우는 핵심 가치”라며 “열심히 일한 만큼 인정받는 구조를 만들기 위해 보상 체계를 꾸준히 개선하고 있다”고 말했다.

현장 직원에 대한 교육도 체계적이다. 애슐리퀸즈는 관리자 첫 단계(HIT·Head In Training)부터 점장까지 5단계 성장 트랙을 운영하며, 각 단계마다 체계적인 온보딩과 직무 교육을 제공한다. 커리어 확장도 적극적으로 지원해, 본인이 희망한다면 현장 직원도 본사 스탭 업무에 도전할 수 있다. 

한편 이랜드이츠는 2016년 이후 ‘근로자 중심 경영’을 기업 방침으로 세웠다. 모든 정책의 기준을 ‘현장 직원의 시선에서’ 수립하며, 복리후생과 근무환경 개선을 지속적으로 추진하고 있다. 그 결과, 매니저 이상 관리자 퇴사율은 낮고 재입사율은 높아졌다. 

이랜드이츠 관계자는 “앞으로 채용을 더욱 확대할 예정”이라며, “브랜드가 성장하는 만큼, 사회에도 기여하고 직원도 성장하는 구조를 강화할 계획이다.”고 말했다.
